INTRODUCTION (Preview)
1.1 Background to the Study
The importance of employee motivation in organizational management is widely acknowledged and has emerged as a major topic around the world because of its impact on employee commitment, productivity, and organizational success. In today's competitive business world, the organization relies not only on technological progress and capital investment, but also on effective human resource utilization for sustainable performance. Motivation is the energy that determines an employee's desire and willingness to work toward the company's goals in a way that meets his or her personal needs and aspirations. Motivated employees are more likely to display greater job performance, commitment and efficiency compared to employees with low motivation (Alase and Akinbo, 2021). Likewise, when employees are motivated, their productivity is also significantly improved since they are likely to put in extra effort and creativity in their work, as stated by Hart (2023). In line with this stance, Harold-Juwah (2023) maintains that organizations which focuses on motivational practices are also likely to have improved staff productivity and operational outcomes. Thus, in the current management literature employee motivation is seen as a strategic approach towards promoting organizational performance and long-term competitiveness.
In this context, researchers have highlighted that employee motivation involves both intrinsic and extrinsic elements that motivate employees to perform at their desired levels. Intrinsic motivation is based on satisfaction, recognition, achievement and growth while extrinsic motivation is based on rewards like salaries, bonuses, promotions etc. Olorunfemi and Chidera (2022) argue that the use of monetary and non-monetary motivational strategies can have a great impact on employee efficiency and service effectiveness. Similarly, Eromosele and Nwachukwu (2023) argue that intrinsic motivation fosters a sense of belonging and effectiveness in the workplace, thereby boosting employee commitment and productivity. Moreover, Adekanmbi and Ukpere (2021) emphasize the role of self-efficacy and achievement motivation in influencing employee behaviour and productivity outcomes. Motivation has been an integral part of managerial tool to maintain the interests of workforce and the expectations of the organization and create an environment for productive work as organizations continue to look for ways and means of improving the performance of the workforce.
In addition, the link between employee engagement and performance has been a topic of great interest in organizational research. Operational effectiveness is the capacity to make effective use of resources, and to have high productivity and service delivery. Employee motivation is found to be associated with diligence, innovation, and responsiveness in how an employee carries out his or her job, which would then enhance organizational performance. Udoh and Adamu (2022) contend that employee incentives have a positive impact on the efficiency of the operations of the business as it motivates the workers to ensure maximum operational efficiency and reduction of wastages in the business. In the same vein, Nwachukwu, Okoro, and Bello (2023) note that motivation helps to foster positive operational results by boosting employee commitment and engagement in the organizational processes. To this end, Bankole and Faleye (2024) contend that good performance management practices act as a spice to the productivity of employees and the effectiveness of an organization. This means that motivation still remains as a vital element in building operational excellence and making sure that resources in the organization are used efficiently in pursuing strategic objectives.
Apart from operational effectiveness, employee motivation has been associated with the quality of product and service delivery, which is a crucial determinant of organizational success in the manufacturing and service industry. When employees feel valued and properly rewarded, they're more likely to show more attention to quality standards and customer satisfaction. Service quality is an important factor in the performance of the organization as the attitudes and behaviors of employees directly impact customer experiences and reputation of the organization (Ojo, 2021). Similarly, Okafor and Obinna (2022) claim that motivated employees are more likely to exhibit high level of service which will help to increase the competitiveness of the organization. To substantiate this, Omeje and Lawal (2024) highlight the importance of staff morale on the delivery of services in an organization. Similarly, Akinyele and Emecheta (2023) argue that incentive systems help employees to maintain high quality of performance. Hence, it becomes important that motivation is gradually seen as a driving force to achieve quality products and services which meet customers' expectations and improve the organization's market position.
The employee motivation talk has also been expanded to goal attainment and sustainability in organizations. Effective organizational goals are only possible when employees know, embrace, and are committed to implementing strategic objectives. Nwafor and Eze (2022) state that employee motivation is the key to achieving organizational goals because it encourages workers to be dedicated, accountable, and align their work with the goals of the organization. Likewise, Ugochukwu and Iroanya (2024) argue that motivation strategies help to ensure that employee actions are aligned with organizational goals and objectives, which improves performance outcomes. In addition to achieving the goals, motivation is now recognized as an important factor in the sustainability of an organization. According to Chukwuemeka and Okeke (2022), employees who are motivated also help to make the institution sustainable by increasing their commitment, innovation, and adaptability. Similarly, Ijeoma and Amadi (2025) highlight how motivation contributes to the adaptability of an organization, helping companies to stay resilient and competitive in dynamic business environments. Together, these views highlight the critical role of motivation in sustaining continuity and success within an organization.
Against this broader backdrop, employee motivation remains particularly relevant within the manufacturing sector, where productivity, quality output, and operational efficiency are critical performance indicators. Nigeria Breweries Plc is one of the top manufacturing companies in Nigeria, which depends a lot on its labor force to meet its production targets, ensure product quality and continue to maintain its competitive advantage in the beverage industry. Research has been carried out in manufacturing organizations in Nigeria and it has been revealed that employee motivation is a significant determinant of productivity outcome and organizational performance. For example, Akindele (2021) discovered that reward systems are very important in motivating employee and improving employee's performance in Nigerian Breweries Plc. Likewise, Agbo and Okeoma (2023) highlight the significant role of organizational factors on employee attitudes and their productivity in the Nigeria Breweries Plc. In the same vein, Akintoye (2024) highlights the importance of workforce management practices in enhancing employee productivity within manufacturing environments. Thus, the study of the role of employee motivation in Nigeria Breweries Plc is of great value in understanding the effect of employee motivation on the Productivity of the Organization in terms of effective operation, quality service delivery, goal attainment and sustainability of the organization in a leading Nigerian manufacturing organization.
1.2 Statement of the Problem
In recent years, organizations have increasingly recognized that achieving sustainable performance goes beyond capital investment and technological advancement, as human resources play a decisive role in determining productivity and competitiveness. Nigeria Breweries Plc, like many large manufacturing firms, relies heavily on its workforce to maintain operational efficiency, product quality, and market dominance. However, concerns have emerged regarding whether employees are sufficiently motivated to deliver optimal performance in line with organizational expectations. Issues such as inadequate recognition of employee efforts, inconsistent appreciation of achievements, and limited motivational structures may be weakening employees’ commitment to their duties. When motivation is lacking, employees may exhibit reduced enthusiasm, lower productivity, and minimal innovation, thereby affecting overall organizational outcomes. This situation raises important questions about how employee motivation translates into measurable performance outcomes within the organization, thereby creating a foundation for examining specific motivational factors influencing performance.
Building on these concerns, employee welfare remains a critical component of motivation that may significantly influence organizational performance. Welfare provisions such as health benefits, allowances, job security, and supportive workplace policies are essential in ensuring that employees feel valued and protected within the organization. In Nigeria Breweries Plc, there are indications that disparities in welfare packages or perceived inadequacies in employee support systems may be affecting morale and productivity levels. When employees perceive their welfare as insufficient, it can lead to dissatisfaction, reduced commitment, and increased turnover intentions, all of which negatively impact organizational effectiveness. Furthermore, the absence of strong welfare structures may limit employees’ ability to concentrate fully on their tasks, thereby reducing efficiency and output quality. These challenges naturally extend the discussion toward other motivational dimensions such as training and development, which further shape employee performance outcomes within the organization.
In addition to welfare considerations, employee training, development, and work environment are also central to understanding performance dynamics within Nigeria Breweries Plc. Continuous training equips employees with updated skills and knowledge necessary to adapt to evolving production processes and technological advancements, while a supportive work environment fosters productivity, creativity, and collaboration. However, gaps in structured training programs and suboptimal working conditions may hinder employees from performing at their highest potential. Issues such as inadequate exposure to modern techniques, poor workplace conditions, and limited opportunities for professional growth can collectively reduce efficiency and organizational effectiveness. These challenges highlight a broader problem of whether motivational factors within the organization are sufficiently aligned with performance expectations, thereby necessitating a systematic investigation into how employee motivation influences organizational performance in Nigeria Breweries Plc.
