INTRODUCTION (Preview)
1.1 Background to the Study
In today’s 21st century, the relentless pace of globalization has led to a series of competition within the banking sector. Therefore, for banks to survive the competitive business environment, diversity is becoming inevitable. As highlighted by Uzondu and Festus (2020), for firms like deposit money banks seeking to strategically position themselves for growth and gain a competitive edge, diversity is crucial, as employers perceive diversity as a significant asset for enhancing the overall worth of their firm, and it leads to a significant boost in creativity within organizations. Mwikali and Kyalo (2024) assert that workforce diversity is the acknowledgment, comprehension, and embrace of distinctive individual variances, irrespective of factors such as race, gender, age, socioeconomic status, ethnicity, physical ability, or race, sexual orientation, and spiritual practices. To buttress further, Ochanya and Adekunle (2020) pointed out that workforce diversity encompasses the various demographic characteristics that comprise the personnel of an organization, specifically pertaining to age, gender, race, ethnicity, cultural background, and physical abilities.
Conversely, Nakagawa (2021) found that in developed and developing countries like Nigeria, performance has become a topical issue for the banking sector. This is because banks in Nigeria operate in a dynamic and competitive environment, which is increasingly striving to harness the benefits of a diverse workforce to enhance their service delivery and market reach. Therefore, with Nigeria’s diverse cultural landscape, banks have the opportunity to connect with a broader customer base, which can lead to improved customer satisfaction and loyalty (Harrison and Klein, 2023). Hence, they need highly performing individuals in order to meet their goals, to deliver the products and services they specialize in, and finally, to achieve competitive advantage (Leonard 2023). Performance is also important for the individual; accomplishing tasks and performing at a high level can be a source of satisfaction, with feelings of mastery and pride.
Osibanjo (2020) argued that the essence of diversity lies in fostering acceptance and preventing intimidation within the workplace. Similarly, Chabo-Terver and Usman (2022) suggested that diversity might lead to increased availability and equal opportunities in the workplace. They further posited that by providing equal opportunities, organizations can leverage the differences within a diverse workforce to enhance efficiency and effectiveness, potentially resulting in improved performance. Likewise, Verma (2024) established that the presence of a varied workforce requires managers to recognize and effectively handle the many characteristics exhibited by individuals inside the organization. In this context, organizations endeavor to pursue diversification as a means to gain a competitive advantage through enhanced creativity, innovation, and adaptability to positive transformations.
Intriguingly, Swasto (2024) posits that the presence of a diverse workforce inside an organization might potentially influence several aspects of the firm. The presence of diverse characteristics among persons can provide challenges for organizations, hence necessitating the implementation of strategies to effectively manage this diversity in order to attain desired outcomes. In order to enhance their outputs and effectively navigate a diverse marketplace, organizations are encouraged to enhance their level of diversity and attract individuals from a wider range of backgrounds. Subhash and Archana (2022) assert that contemporary organizations are confronted with the challenge of managing a heterogeneous clientele and a diversified workforce. Consequently, it is imperative for organizations to develop a comprehensive diversity strategy aimed at promoting fair employment practices and addressing instances of workplace discrimination. Moreover, this plan should be effectively executed across all hierarchical levels within the company. Given how important diversity is, there is a need to understand diversity in the banking arena. This is because banks greatly rely on the performance.
1.2 Statement of the Problem
The Nigerian banking sector faces additional pressures from regulatory changes, economic instability, and technological advancements, which can exacerbate discriminatory feelings among employees based on individual and cultural differences, which affects how they adapt to changes. Thus, employees navigating through highly volatile environments may feel demotivated, disengaged, and less committed to their organizations, further impacting their performance and the bank's overall efficiency. This points to the need for appropriate management of workforce diversity. In a study by Ogunyeme (2020), the Nigerian banking sector faces unique challenges related to diversity management, including cultural tensions and historical inequalities. Many banks have made efforts to diversify their workforce; however, the persistent inequalities based on ethnicity, gender, and social class can create barriers to effective collaboration and cohesion among employees. Thus, without addressing these underlying issues, the potential benefits of diversity may not be fully realized.
Despite the recognized benefits of workforce diversity in enhancing organizational performance, many banks in Nigeria struggle to effectively manage their diverse teams. This disconnect raises critical questions about how diversity influences performance outcomes in the banking sector. For instance, while some banks may have diverse workforces, they may not have implemented the necessary practices to foster an inclusive culture that maximizes the benefits of this diversity. According to Anjiri (2023), inadequate management of workforce diversity can result in several negative outcomes such as increased labor turnover, communication challenges, decreased productivity, detrimental interpersonal conflicts, heightened inefficiencies, and reduced effectiveness. According to Ekot (2023), in banks with limited age and ethnic diversity, it is argued that organizations that exhibit preferential treatment towards a specific ethnic group of employees or age group while marginalizing other groups may have negative consequences such as impaired communication, reduced cooperation, and diminished cohesiveness. Consequently, these factors may impede job satisfaction and performance due to the resulting high turnover and frequent disagreements.
While existing research has established a link between workforce diversity and performance in various organizational contexts, there is a limited understanding of how these dynamics play out specifically within Nigerian banks. Studies have primarily focused on other sectors, leaving a gap in the literature regarding the unique cultural and economic factors that influence diversity management in the banking industry (Adesina and Alabi, 2021). This lack of context-specific research underscores the need for a comprehensive examination of the impacts of workforce diversity on organizational performance in Nigerian banks. Therefore, there is a need for this study to address the ongoing challenge of comprehending the impact of diversity on various performance aspects.
